چکیده

هدف پژوهش تبیین و ارائه مدل بهبود همدلی سازمانی در سازمان سنجش آموزش کشور بود. پژوهش ازنظر هدف در دسته پژوهش‏های کاربردی و از منظر روش‏شناختی در دسته پژوهش‏های آمیخته قرار دارد. در بخش کیفی مبتنی با رویکرد نظریه داده بنیاد و توسط مصاحبه‏های عمیق نیمه ساختاریافته از نمونه پژوهش 17 نفر از خبرگان علمی که به روش نمونه‏گیری نظری انتخاب شده بودند، داده‏ها گردآوری شد. سپس کدگذاری انجام‏ و اقدام به شناسایی ابعاد، مقولات اصلی و زیرمقوله‏ها و مفاهیم مرتبط با هر یک از کدها به دست آمده شد. در بخش کمی از طریق پرسشنامه محقق‏ساخته 80 گوی‏های از نمونه 200 نفر (27 نفر مدیر و 173 نفر کارشناس) که به روش نمونه‏گیری تصادفی طبقه‏ای انتخاب شده بودند، داده‏ها گردآوری و برازش مدل پژوهش آزمون شد. نتایج کیفی در قالب مدل همدلی سازمانی: شرایط علی (عوامل سازمانی: جوسازمانی، ساختار سازمانی، فرهنگ‌سازمانی مشارکتی، اهداف سازمانی، عدالت سازمانی، عوامل محیطی: محیط برون‏سازمانی، محیط درون‏سازمانی، عوامل فردی: ویژگی‌های جمعیت‏شناختی، ویژگی‌های شخصیتی)، عوامل مداخله‏گر (فرسودگی شغلی: خستگی هیجانی، مسخ شخصیت، کاهش کفایت فردی، عوامل مدیریتی: مدیریت ناکارآمد، بی‏تفاوتی سازمانی)، عوامل زمینه‏ای (عوامل حمایتی و انگیزشی: حمایت مدیریتی، نظام ارزیابی عملکرد، عوامل شغلی: تناسب فرد-شغل، ویژگی‌های شغلی)، راهبردها (بهبود فرآیندهای سازمان: اعتمادسازی در سازمان، گروه سازی اثربخش، راهبری اثربخش سازمانی: مدیریت اثربخش، آموزش همدلی، توسعه مسیر شغلی) و پیامدها (بهره‏وری سازمانی: ارتباطات اثربخش، اثربخشی سازمانی، تعارض‏زادیی، رفتار شهروندی سازمانی، خلاقیت و نوآوری، تعهد سازمانی، توسعه فردی: توسعه شغلی، بهزیستی فردی، عملکرد فردی) را نشان داد و شاخص‏های برازش حاکی از برازش مناسب داده‏ها با مدل و تأیید فرضیه‏های منتج از مدل داشت.
